Abstract

This article examines some of the recent innovations in rewarding employees arising from the changing needs of organisations in a competitive global economy. The necessity for reward strategy to be congruent with business objectives and the consequent movement towards greater flexibility and variability are considered together with the important and growing concept of broad‐banded basic pay systems. A case study is described of a multinational pharmaceutical company which has travelled down some of these routes, changing from a centralised and over‐rigid pay control system to one that more closely meets the requirement of the European marketplace.

Abstract

This paper examines the development of operational and payment systems in a small company that has responded to the entrepreneurial challenge presented by UK legislation promoting compulsory competitive tendering. An analysis is made of the alignment of reward strategy with the business imperative. A comparison is made of the contrasting approaches relating to risk sharing, flexibility and new patterns of work between the local authority labour force, with its traditional public sector approach to providing services, and David Webster Ltd, which introduced a raft of innovative measures. Implications for the public sector are outlined and discussed. © 1997 John Wiley & Sons, Ltd. and European Research Press Ltd.

Abstract

There are no guarantees of anything in life except death and taxation and so in the meantime organisations must respond to the dynamic changes thrust upon them in order to ensure a means of survival and continuity. The last century saw many changes in work itself and the practice of work. The trend continues into this century where it is almost impossible to visualise how one will be working and in what areas. Yet one needs to have a vision of the future organisation and the future worker in order to begin to manage the necessary structural, technological and psychological changes involved. This paper explores aspects of the changing nature of work and some of the strategies organisations are using to help manage a more demanding (for leisure time and shorter/flexible working hours) worker. It will also examine the changing role of line managers as they attempt to manage the atypical worker and solicit their commitment. Implications and conclusions will highlight the challenges faced by organisations and their workers.

Abstract

Purpose

This article explores how strategy formulation affects firm performance to determine whether rational/analytical strategy formulation is more effective than emergent/reflexive strategy formulation. Additionally, the article assesses if such superiority holds for different cultural contexts.

Design/methodology/approach

Meta-analysis was performed using the Raju, Burke, Norman, and Landis (RBNL) procedure applied to a dataset of 43 empirical studies reporting 54 effect sizes on strategy–performance relationships.

Findings

Implementing a formal strategy formulation process positively relates to firm performance. Rational/analytical formulation approaches are more effective than emergent/reflexive approaches in enhancing firm performance, especially for cultures with low future orientation, high uncertainty avoidance, and high power distance.

Research limitations/implications

The reduced number of published empirical studies limited the scope and generalizability of the results across countries, industries, or firms. This limitation might be especially true for Latin American firms given the absence of relevant studies in this region. Another potential limitation is related to the distinction between strategy formulation and strategy implementation. Given the empirical nature of the studies meta-analyzed, strategic tools are used as a proxy to determine the formulation approach.

Practical implications

Firms that operate in short-term oriented, uncertainty-avoiding, and elitist cultures should favor implementing rational/analytical strategy formulation techniques rather than emergent/reflexive approaches. Although prescriptive recommendations are limited by the lack of studies in Latin America, firms in this region would seem to be better off using rational/analytical strategy formulation approaches.

Originality/value

These findings provide a partial explanation for the varying results yielded by strategy formulation and suggest cultural contexts in which rational/analytical strategy formulation should be more effective than emergent/reflexive approaches.

Este artículo explora cómo la formulación de la estrategia afecta el desempeño de la empresa y busca determinar si la formulación de la estrategia racional / analítica es más efectiva que la formulación de la estrategia emergente / reflexiva. Además, el artículo evalúa si dicha superioridad es válida para diferentes contextos culturales.

Diseño/Metodología/aproximación

El metaanálisis se realizó aplicando el procedimiento de Raju, Burke, Norman y Landis (RBNL) a un conjunto de datos de 43 estudios empíricos que reportaron un total de 54 tamaños de efecto sobre las relaciones estrategia-rendimiento.

Resultados

La implementación de un proceso formal de formulación de estrategias se relaciona positivamente con el desempeño de la empresa. Los enfoques de formulación racional / analítica son más efectivos que los enfoques emergentes / reflexivos para mejorar el rendimiento de la empresa, especialmente para culturas con baja orientación al largo plazo, alta evitación de incertidumbre y alta distancia al poder.

Limitaciones/Implicaciones de la investigación

El reducido número de estudios empíricos publicados limitó el alcance y la generalización de los resultados entre países, industrias o empresas. Esta limitación podría afectar especialmente a las empresas latinoamericanas dada la ausencia de estudios relevantes en esta región. Otra limitación potencial está relacionada con la distinción entre la formulación y la implementación de la estrategia. Dada la naturaleza empírica de los estudios meta analizados, las herramientas estratégicas se utilizan como proxy para determinar el enfoque de formulación.

Implicaciones prácticas

las empresas que operan en culturas orientadas al corto plazo, que evitan la incertidumbre y que muestran alta distancia al poder deberían favorecer la implementación de técnicas de formulación de estrategias racionales / analíticas en lugar de enfoques emergentes / reflexivos. Aunque las recomendaciones prescriptivas están limitadas por la falta de estudios en América Latina, las empresas en esta región parecen estar mejor utilizando enfoques de formulación de estrategias racionales / analíticas.

Originalidad/valor

estos resultados proporcionan una explicación parcial de los resultados variados producidos por la formulación de la estrategia y sugieren contextos culturales en los que la formulación de la estrategia racional / analítica debería ser más efectiva que los enfoques emergentes / reflexivos.

Abstract

Purpose

The purpose of this paper is to examine the perception of university staff and students in implementing flexible working arrangements (FWA) to increase space efficiency, lower overheads and improve productivity at the Namibia University of Science and Technology.

Design/methodology/approach

Data was collected using questionnaires, interviews and document searches. A total of 253 university staff (academic and support) and students were surveyed to solicit their perceptions on the extent to which FWA could be implemented to ensure space optimisation, minimise property related costs and improve employee productivity.

Findings

The study confirms that the successful implementation of FWA needs coordinated institutional policy to effectively support and cater to university staff’s different needs while meeting those of the university. Implementing FWA may reduce demand on utilities resulting in lower overheads for the institution. Based on the findings, the study is inconclusive on whether FWA improves or reduces staff productivity.

Practical implications

In the era of austerity measures in institutions of higher education (IHE), with rapid advances in communication information technologies, FWA are not only a possibility but inevitable to ensure optimal use of space, lower operating costs and improved work productivity. This study provides a cursory understanding of the possibility to implementing FWA in higher education.

Originality/value

This study contributes to the FWA body of knowledge from the perspective of both academic, non-academic staff and students in IHE.

Abstract

Purpose

This study aims to empirically identify cultural patterns in the family business: paternalistic, laissez-faire, participative and professional. Our second goal is to understand whether, besides the variable generation, there are other aspects that are based on the different cultural patterns in first and second generations. Dyer (1986) proposed a theoretical model to exploit cultural change in the family business, describing a typical temporal sequence of cultural patterns throughout the succession process.

Design/methodology/approach

We selected a qualitative research approach with multiple case studies. Six small-sized Portuguese family businesses were selected. Data were collected from in-depth and semi-structured interviews with the family leaders and those directly responsible for human resource management.

Findings

We empirically identified paternalistic, laissez-faire and participative cultural patterns. We also verified that, besides the generation, there are other factors that are at the root of the emergence of a cultural pattern within family businesses: the founder’s age and academic level and the presence of a human resource technician, in the case of businesses managed by founders and the presence of the founder in the case of businesses managed by second generation.

Originality/value

By identifying different cultural patterns, we were able to verify that culture is an important variable to explain the relationship between the members of the family businesses and the way they are managed. Furthermore, this study suggests that more complex models, which consider multiple variables, are required to understand culture in the context of family businesses.

Abstract

Purpose

This systematic literature review aims to explore the adoption, global acceptance and implementation of human resources (HR) analytics (HRA) by reviewing literature on the subject. HRA adoption can assist HR professionals in managing complex procedures and making strategic human resource management (SHRM) decisions more effectively. The study also aims to identify the applications of analytics in various disciplines of management.

Design/methodology/approach

The review is conducted using a domain-based structured literature review (SLR), emphasizing the diffusion of innovative thinking and the adoption process of HRA among early adopters. The philosophical stances are analyzed with the combination of research onion model and PRISMA protocol. Secondary data are gathered from published journals, books, case studies, conference proceedings, web pages and media stories as the primary source of information.

Findings

The study finds that skilled professionals and management assistance can significantly impact adoption intentions, enabling professionals to deal with analytics. The examples and analytical models provided by early adopters allow managers to manage complex processes and make SHRM decisions.

Research limitations/implications

The study suggests that the lack of use of quantitative techniques is a key limitation and should be considered in future studies. Despite the rise in the number of research papers on HRA, its application in the workplace remains limited.

Practical implications

This research can assist managers in implementing HRA and help resolve complex and inefficient processes, making SHRM decisions.

Originality/value

This study adds to the existing body of knowledge on how HRA can aid a company's efficacy and performance and can be considered one of the first to link adoption and HRA.

Abstract

Despite well‐publicised successes and failures, the evidence base for the impact of a workplace on an organisation’s business performance remains small and confused. Theoretical perspectives are, with few exceptions, limited to matching physical environment to task. The concept from complexity theory of “edge of chaos” – a critical density of connectivity (Kauffman’s K) between the agents in a network in which adaptability is maximised – may explain how workplaces enable, or retard innovation. Formal rectilinear open plan offices are conceived as freezing occupants in a state of connectivity as low as traditional cellular designs. Offices without minimal acoustic or visual privacy (high K) may create chaotic stress and reversion as individuals seek to recreate safety. In between are offices known to have enhanced informal conversation between their occupants and resultant innovation.
