Abstract

Purpose

The purpose of this paper is to investigate younger workers’ perceptions of older colleagues, including whether there is evidence of ageism.

Design/methodology/approach

Convenience sampling was used to recruit ten individuals who were both below the age of 35 and employed at a multigenerational workplace in England. The study is qualitative, involving semi-structured interviews that were audio-recorded, transcribed and analysed using thematic analysis.

Findings

This study found that whilst some younger employees valued working with older colleagues as they believe that their differing characteristics are complementary, others felt that it leads to intergenerational conflict due to contrasting approaches towards work. Positive perceptions of older workers included their increased knowledge and experience, reliability and better social skills; however, ageism was also prevalent, such as the perception of older workers as resistant to change, slower at using technology and lacking the drive to progress. This study also provided evidence for the socioemotional selectivity and social identity theories.

Research limitations/implications

This study has a small sample size and participants were only recruited from London.

Practical implications

In order to create working environments that are conducive to the well-being of employees of all ages, organisations should place an emphasis on reducing intergenerational tension. This could be achieved by team building sessions that provide an opportunity for individuals to understand generational differences.

Originality/value

There is minimal evidence from the UK focussing on the perceptions of specifically younger workers towards older colleagues and the basis of their attitudes. Only by gaining an insight into their attitudes and the reasoning behind them, can efforts be made to decrease ageism.

Abstract

Purpose

The purpose of this paper is to examine the influence of age-related stereotyping processes on younger workers’ mood, attitudes, and impression management behaviors at work.

Design/methodology/approach

Using survey data from 281 younger workers, the hypothesized model was tested using structural equation modeling.

Findings

As younger workers are more self-conscious about being age stereotyped, they are less likely to be satisfied with older co-workers, which is partly explained by negative mood associated with that metastereotype consciousness. Also, chronological age, age-group identification, and age prejudice, were critical influences on the emergence of metastereotype consciousness.

Research limitations/implications

Unexpected findings point to: experiences of younger workers which may not follow the same patterns found with older groups and unique operation of age as a dynamic social category that may not parallel findings regarding other social categories.

Practical implications

There is clearly potential for younger workers to be concerned they are viewed “stereotypically” and this metastereotype consciousness influences how they feel, think, and behave at work. Organizations should be aware of the potential antecedents and consequences, as well as the nature of metastereotypic perceptions, to better facilitate positive and productive interactions across age groups at work.

Originality/value

This research contributes to an understanding of younger workers’ experiences at work, highlights the role of mood in the operation of metastereotypes on attitudes and behaviors in age-diverse contexts, and improves our understanding of social biases and inequality associated with age-based groups.

Abstract

Purpose

Knowledge exchange between older and younger employees enhances the collective memory of an organization and therefore contributes to its business success. The purpose of this paper is to take a motivational perspective to better understand why older and younger employees share and receive knowledge with and from each other. Specifically, this study focuses on generativity striving – the motivation to teach, train and guide others – as well as development striving – the motivation to grow, increase competence and master something new – and argues that both motives need to be considered to fully understand intergenerational knowledge exchange.

Design/methodology/approach

This paper takes a dyadic approach to disentangle how older employees’ knowledge sharing is linked to their younger colleagues’ knowledge receiving and vice versa. The study applied an actor-partner interdependence model based on survey data from 145 age-diverse coworker dyads to test the hypotheses.

Findings

Results showed that older and younger employees’ generativity striving affected their knowledge sharing, which, in turn, predicted their colleagues’ knowledge receiving. Moreover, the study found that younger employees were more likely to receive knowledge that their older colleagues shared with them when they scored higher (vs lower) on development striving.

Originality/value

By studying the age-specific dyadic cross-over between knowledge sharing and knowledge receiving, this research adds to the knowledge exchange literature. This study challenges the current age-blind view on knowledge exchange motivation and provides novel insights into the interplay of motivational forces involved in knowledge exchange between older and younger employees.

Abstract

Purpose

Research on agile software development (ASD) has so far primarily focused on processes and tools. Recently, researchers have started to investigate the social dimensions of ASD. The authors contribute to this and examine the largely invisible psychological factor of age stereotypes as one important social dimension of ASD. Driven by demographic change, employees of different age groups will need to work closely together in ASD in the future. However, age stereotypes can hinder many aspects of communication, cooperation and coordination in these self-managed teams. The purpose of this paper is to identify and differentiate age stereotypes in ASD.

Design/methodology/approach

A quantitative survey at the individual level was conducted with 464 employees in two software development companies. The authors developed an age stereotype model for ASD and developed two scales to measure performance expectations (PEs) in ASD.

Findings

Employees in ASD show a bias in general PEs, favoring middle-aged employees over both younger and older employees. The perceived PE of a developer decreases over working life. Furthermore, the data show a complex interplay of age and job role in both the research participants and the group evaluated. Younger developers hold the strongest negative age stereotypes and older developers suffer most from stereotypes.

Practical implications

Management should enact formal or informal measures against stereotypes when an older or younger employee joins a team of members of other age groups, or when a new team is formed. In addition, the authors propose human resources to create permeable career paths.

Originality/value

The study extends the stereotype content model by adding additional age groups and including job role as a moderating variable. It identifies obstacles in daily employee interactions in agile development, and proposes ways of incorporating invisible psychological aspects in ASD-specific theories.

Abstract

Purpose

This paper aimed to investigate how older and younger workers are perceived in terms of Big Five personality and task and contextual performance. Based on the intergroup bias phenomenon, the authors also examined whether respondent age would moderate these effects.

Design/methodology/approach

Participants (n=155) completed a paper survey in which they were randomly assigned to rate either a “typical” younger employee or a “typical” older employee. They filled out questionnaires containing measures of perceived personality factors and perceived job performance of an older or younger worker.

Findings

As predicted, older and younger workers were perceived differently in terms of certain Big Five personality factors and organizational citizenship behavior. These perceived differences generally reflected actual age-related differences on these variables. However, respondents' age moderated many of these effects, such that respondents' perceptions favored their own age group.

Research limitations/implications

These studies illustrate that dimensions such as perceived Big Five personality and job performance may be useful for examining workplace age stereotypes. They also illustrate that respondent age may affect these perceptions of older and younger workers.

Originality/value

This study goes beyond previous studies focused on the examination of general age bias. Indeed, this is the first study that examines perceptions of personality and performance dimensions of older and younger workers in a field setting. Such perceptions may have an impact on the decisions that managers make regarding older and younger workers (e.g. selection, promotions).

Abstract

Purpose

Little is known about when younger employees’ intergenerational knowledge transfer (IGKT) – behaviors of acquiring knowledge from older employees – improves their innovative work behaviors (IWB), especially in hospitals. Taking into consideration the moderating roles of individual absorptive capacity (AC) and organization size, this study aims to develop a theoretical model to account for the associations of both online and offline IGKT with younger employees’ IWB.

Design/methodology/approach

The model was tested with a survey of 202 Chinese younger doctors (40 years old and below). Partial least squares structural equation modeling (PLS-SEM) was used to analyze the data.

Findings

The results showed that both online IGKT and offline IGKT have significant positive relationships with younger doctors’ IWB. Individual AC can strengthen the relationship between offline IGKT and IWB, and organization size can weaken the relationship. However, both individual AC and organization size do not significantly moderate the relationship between online IGKT and IWB.

Originality/value

The findings extend the understanding and application of individual-level knowledge-based view and media synchronicity theory by exploring the relationship of knowledge acquisition from older doctors through both online and offline communication channels with younger doctors’ IWB.

Abstract

Purpose

Direct‐to‐consumer advertising (DTCA) is a pervasive element in society today. Consumers have responded accordingly by becoming more knowledgeable, developing specific perceptions and attitudes toward DTCA. The purpose of this article is to examine direct‐to‐consumer prescription drug advertising issues among younger adults as both consumers and caregivers to determine whether companies are, or should be, taking advantage of building brand value through DTCA.

Design/methodology/approach

A sample of 225 young adults answered questionnaires to measure the effects of DTCA. The questionnaire was based on a study by the National Consumers League and only the items that were most central to the current study were utilized and/or modified to measure the following key variables: age; current health status; prescription drug use; attitudes toward DTCA; interest in DTCA; DTCA recall; and inclination to seek additional information.

Findings

The findings show that demographics influence attitudes and interest in DTCA, as well as younger consumers' interest and propensity to seek additional information for themselves and family members. Details of the statistical analysis of the study are given.

Originality/value

The implications of the findings for pharmaceutical marketers, health care advisors, and academic researchers are discussed in the paper.

Purpose

The purpose of this paper is to ascertain whether older customers prefer older customer‐contact persons and whether younger customers prefer younger customer‐contact persons in a variety of service settings with different search, experience, and credence qualities.

Design/methodology/approach

The study is based on a statistical analysis of data from a survey of younger and older Finnish customers using a structured questionnaire.

Findings

Older customers prefer older customer‐contact persons to younger customer‐contact persons in all the studied service settings. Younger customers prefer younger customer‐contact persons to older customer‐contact persons in all the studied service settings, with the exception of services high in credence qualities – in which they preferred older customer‐contact persons.

Practical implications

Age is a relevant factor in service design. Service providers therefore need to: take age into account in service design: adapt their service offerings according to the age of the clientele; and consider having both younger and older customer‐contact persons in their workforce.

Originality/value

Research into the role of age in service encounters is scarce. This study contributes to the field of services marketing by investigating this issue. The study provides empirical support for the commonly accepted presumption that customer‐contact persons closer in age to the customer are perceived by the customer as being better at adapting service.

Abstract

Purpose

With age diversity in the workplace becoming increasingly prevalent, the conflict between younger and older workers can be pervasive because of their increased interpersonal tensions from heterogeneous interactions. Adopting an identity-based approach, this study aims to examine the causes, underlying mechanisms and specific strategies used to manage such conflict. It was hypothesized that there is an interaction effect between age-group identification and organizational identification on conflict strategies and that this relationship can be explained by the mediating role of motivational goal orientation.

Design/methodology/approach

A total of 380 clerical workers in Hong Kong, aged 19–65, responded to two hypothetical scenarios about conflict with a younger and an older worker using a structured questionnaire on social identity, motivational goal orientation and conflict strategies. Moderated mediation analyzes were performed to test the hypothesized conditional indirect effects.

Findings

Results showed that workers who identified with the organization emphasized less on independent goals (with a younger opposing party) and more on cooperative goals (with an older opposing party) when they did not perceive an age-group differentiation, and thus, they were more likely to respond in a way that de-escalates the conflict, including the use of integrating, obliging and compromising strategies.

Originality/value

Extending age-related conflict research beyond identifying generational differences, this study highlights the role of social identity and suggests that employers and managers should strengthen employees’ organizational identification and build a fair work environment that facilitates positive interaction between younger and older workers.

Abstract

Perspectives on gender, gender expression, sexuality identity, and sexual orientation differ within and between generations given the great extent to which these concepts are embedded within social, cultural, and historical context. Across contexts, questions of authenticity are critical. This research compares generational perspectives about authenticity, gender and gender-related constructs, and sexuality. Through semi-structured interviews with a nonprobability, purposive sample of heterosexual and LGBTQ younger (aged 18–22) and older (aged 65+) adults, how a sense of authenticity is experienced and the degree to which individuals experience authenticity around sexual and gender identities are compared. Data were analyzed using the constant comparison method of analysis, and results indicate that while younger adult respondents held expansive terminology and knowledge related to sexual and gender identities, older adult participants lacked such fluidity, and that lack was an inhibiting factor in older adults being able to name and embody their authentic sexual selves. In conclusion, both position in one’s life course (age) and one’s generational cohort (historical, cultural, and social context) influence how individuals experience authenticity around gender and sexual identities.
