Abstract

Purpose

This study examines how the resource of egalitarianism, at both individual and organizational levels, affects employee proactivity. Specifically, we propose relational social capital is an effective mechanism through which an individual's egalitarian mindset and the organization's egalitarian HR practice facilitate employee proactivity.

Design/methodology/approach

This study surveys a sample of 511 knowledge workers employed in small to medium-sized enterprises in Australia and New Zealand.

Findings

Results of partial least squares structural equation modeling (PLS-SEM) demonstrate that relational social capital partially mediates the relationship between an egalitarian mindset and employee proactivity and fully mediates the effects of egalitarian HR practice on employee proactivity.

Practical implications

Globally, a social transformation, particularly around the notions of social responsibility and sustainability, is occurring, and this means increasing numbers of employees support egalitarian ideals. HR practitioners therefore need to be aware of how their human resource management (HRM) system supports this value orientation.

Originality/value

This study illuminates a new performance pathway by highlighting egalitarianism's contribution, as a valuable resource, to organizational and employee innovation. This focus on egalitarianism is both timely and important. This is because the United Nations Sustainable Development Goals, through their support of diversity, inclusiveness and equality, reflect an egalitarian ethos, and managers are becoming increasingly cognizant of the need to embed these values into organizational structures and operational processes.

Abstract

Purpose

In the context of nursing in higher education, digital competencies are increasingly recognised as a necessary skillset, within a continuously evolving healthcare professional landscape. This study sought to explore nursing students’ digital competencies and to further understand the digital literacy gaps and barriers they encounter for both learning and future work.

Design/methodology/approach

The research involved a cross-sectional, discipline-based empirical study of nursing students’ self-assessed digital competencies via a questionnaire survey, which collected quantitative and qualitative data from a total of five hundred and fifty-three students. The study explored the role of demographics (age, urban/rural geographical location of growing up, study year, learning disabilities (neurodiversity)) and experiences of digital divides (e.g., access, contextual and behavioural barriers) play on students’ digital competencies and outcomes.

Findings

Students’ digital competencies were found at an intermediate level, with younger and first-year students self-assessing higher. Significant differences were identified between students who had encountered digital barriers/divides and those who had not, with the former, self-reporting lower digital competencies. Students with learning disabilities reported complex support needs for processing and organizing digital information and for productivity. Almost all the individual digital competencies items assessed had strong statistical correlations between them.

Originality/value

The research offers key recommendations for academic libraries for the ongoing, evolving exploration of students’ digital competencies and for the need to follow tailored, discipline-related, holistic, practice-based and curriculum-embedded approaches to students’ digital skills development and support. It provides novel insights into digital competencies development for nursing students, particularly those who experience digital divides.

Abstract

Purpose

In this case study, the authors aimed to investigate the usefulness of five interactive workshops on leadership skills relevant to academic physicians for their professional fulfillment. Workshops were led by experts in finance, negotiation, business administration and digital tools and enhanced a practical understanding of skills in 1) financial investment; 2) growing clout on social media; 3) negotiation; 4) navigating institutional culture as a woman; and 5) conflict management.

Design/methodology/approach

Workshops were deployed to faculty in the departments of Radiology and Psychiatry. Attendance at seminars was captured, categorized as in-person (when offered), virtual-live or virtual-recording views post hoc. The authors also collected responses to a brief, 5-question survey which assessed faculty familiarity with the topic pre-and post-seminar and evaluated the perceived relevance of the topic to professional fulfillment.

Findings

The highest attendance was for the seminar on financial investments, and the lowest attendance was for that on conflict management. The seminar that the highest proportion of respondents deemed important as a leadership skill was on the topic of navigating institutional culture as a woman in the workplace. The seminar that focused on cultivating clout on social media was the seminar that the highest proportion of respondents deemed worth attending.

Originality/value

From this case study, the authors learned that financial literacy, discerning institutional culture, managing conflicts, negotiating and using digital tools are topics which have relevance to physician professional fulfillment. Such topics could be valuable as the building blocks for future programs which provide leadership training to physicians.

Abstract

Purpose

The purpose of this paper is to improve the understanding of the applicability of employee engagement theories in a South Asian country, Sri Lanka, and determine whether engagement theories are universally applicable beyond the Western countries in which they have been developed and tested.

Design/methodology/approach

A heterogeneous sample of 451 private-sector employees in Sri Lanka was used. A mixed-method design was adopted; quantitative findings were compared with previous studies conducted in Western countries, and qualitative findings enabled a more nuanced understanding of employee engagement in the Sri Lankan context.

Findings

Despite cultural differences between Sri Lanka and Western countries, the antecedents of engagement did not manifest differently in a consistent way. Combined results suggest that the different manifestations of engagement in Sri Lanka cannot be attributed solely to cultural variance.

Research limitations/implications

The authors used cross-sectional data and tested only four antecedents of engagement.

Practical implications

This study highlights the importance of multinational organisations' awareness of how employee engagement manifests across different contexts and going beyond cultural adaptation when developing context-specific engagement strategies.

Originality/value

This is among the first studies on an Asian country to examine whether cultural differences impact the antecedents of engagement to empirically test Kahn's (1990) theory of engagement and the motivational process of the job demands-resources theory in a single study and to use a heterogeneous sample and mixed-methods design. The authors challenge the centrality of national culture as a determinant of employee engagement and highlight the importance of considering other contextual factors when examining employee engagement in different countries.
